Abstract

This study examines determinants of turnover intention among 469 Indonesian employees in Chinese-invested companies using PLS-SEM. Workload change was the strongest direct predictor of turnover intention, while perceived job security, organizational support, and cross-cultural management practices also showed significant positive paths. Fairness, organizational support, and workload change significantly predicted job satisfaction, but job satisfaction did not predict turnover intention; therefore, mediation was not established from the supplied output. The model explained 68.9% of job satisfaction and 51.9% of turnover intention. The findings emphasize workload and organizational-change management during foreign-investment transitions.
